It gets easier with practice and try using a comb to section out the hair for his ears and try to keep it somewhat loose, it took me some time to get used to putting them into Roxies hair but once it was longer and the more I tried it got easier. Also try using not rubberbands for at home, try using the little bands for kids hair that have clothe around them, that way it doesnt break his hair.

I attached a pic of a friends dog with the soft band in- it doesnt pull as much as a regular band but practice makes perfect. Good luck.
